It's tricky because you'll likely be getting a lot more units soon, but for now I would recommend
Offense
Takumi, Abel, Tharja, and Olivia

Defense
Takumi, Abel, Tharja, and Cecilia

I'm not really sure what you mean by a neutral team.
edit: formatting plus defensive team

and once you get an arena bonus unit just immediately put it in.

Who would I sub in for who?

for the defensive team I would switch Tharja with Robin, on defense its better to have 3-4 blues and then Takumi/Hector/Ryoma if you have them.
